Black women often hear coded feedback that serves as a barrier to success:


  • “You need to speak up more in meetings.” (Translation: You need to act like them, not like you.)

  • “You ask for too much clarity in your role.” (Translation: You should accept the lack of guidance and figure it out alone.)

  • “We’re looking for a culture fit.” (Translation: You don’t fit the Mould, no matter how excellent you are.)


Meanwhile, you drive company success, proving ROI beyond what’s expected, only to be met with silence when it’s time for recognition. The constant scrutiny, the pressure to perform without error, and the need to be “palatable” in spaces that weren’t designed for you all takes its toll.


The Psychological Impact


  • Imposter Syndrome: Despite your qualifications, you question your value because the system constantly undermines you.

  • Hypervigilance: You overanalyse emails, tone, and interactions to ensure you aren’t perceived as aggressive or incompetent.
